How to get started with your board career

Drawing on a decade of Nurole's search data and supporting people into the boardroom, plus insights from over 200 conversations from the Enter the Boardroom podcast, here's how to go about securing your first board role - and ensure it’s the right one for you.

Are most first board roles paid or unpaid?

Around two-thirds of first-board roles we analysed are unpaid. Where fees exist for first-timers, they tend to be at the lower end - because smaller organisations are generally more open to appointing junior NEDs. Fees climb far higher only where a board needs a specialist skill it cannot easily source elsewhere.

What does it take to land a paid first board role?

A specific, hard functional skill - not a general track record. Nearly every paid first-timer role examined in our analysis  was unlocked by a defined area of expertise the board couldn't find internally, rather than broad governance experience. If you're targeting a paid role as your entry point, the question isn't "am I board-ready?" - it's "what specific gap do I fill that this board doesn't already have covered?"

How do you know which boards to target?

By knowing your own value first. Every board hires to fill a specific gap - in skills, perspective, or experience - and the first-time NEDs who land the right role are the ones who can name precisely what that gap is in themselves, not just list their career history. That means getting clear on your unique value proposition before you start approaching boards, and using it to work out which sectors, board types and roles are genuinely the best fit - rather than applying broadly and hoping something sticks. Positioning comes first; targeting follows from it.

Nurole's placement data backs this up directly: most early-stage candidates who fail to convert aren't losing on capability, they're losing on definition. The credentials are real, the applications go in — but very few candidates can articulate, in board language, what they'd distinctively bring to a specific room. Getting that positioning right, before you approach any board, is the single biggest lever within your control.

Which types of boards are most open to first-time NEDs?

Purpose-driven and public-facing organisations  are consistently the most open to candidates with no prior board experience, though each asks for something different in return, from unpaid commitment to significant time. At the other end, the most regulated and commercially exposed sectors tend to be highly competitive or largely closed to first-timers, usually looking for a specialist track record already in place.

Because you're not just accepting a role, you're laying the first stone of a portfolio. This will potentially define what you're known for, who you meet, and which boards will even consider you next. Get your positioning right and target deliberately, and each subsequent role compounds on solid ground. Get it wrong, and you spend years working to shift a label you never meant to take on.

As you start thinking about board roles, target deliberately rather than chasing whichever door opens first. The right first role is the one that reflects your value proposition and sets up the second, third and fourth roles you actually want - because in board careers, how you start is how you build.
